論文中文摘要:本研究以新進監所管理員為研究對象,由工作要求-資源模式(Job Demand-Resource Model, JD-R)的觀點,探討監所管理人員的工作要求與工作資源對於工作疲勞與離職意圖的影響。以網路問卷方式對新進監所管理員進行資料蒐集,由於研究主對象的特殊性,共取得有效問卷共70份(有效回收率約48.6%)。採用WarpPLS軟體,以淨最小平方法(Partial Least Square, PLS)進行模式分析。研究結果發現,監所管理員的工作要求與新進監所管理員的工作疲勞以及離職意圖間具有正向關聯;其次,監所管理員的工作資源與新進監所管理員的工作疲勞以及離職意圖間具有負向關聯;而工作疲勞會中介監所管理員的工作要求和工作資源與新進監所管理員的離職意圖。本研究並就研究結論提出管理意涵與未來研究建議。
論文外文摘要:This study assumed the Job-Resource Model to examine the effects of job control and job resource on the new-recruited jail administrator’s job burnout and turnover intention. Due to the job specialty, seventy targeted participates were completed the online survey but this responses rate (48.6%) is near half of all targets. We adopted the partial least square (PLS) method with WarpPLS software to analyze the proposed hypotheses. The results showed that the jail administrator’s job control was positive directly but job resource was negative directly related to the new-recruited one’s job burnout and turnover intention individually. Additionally, job burnout was also mediated the impacts of job control and job resource together on turnover intention. According to the results, we proposed conclusions and suggestions for practices and future research.
